家庭支持型主管行为对女性员工工作繁荣的影响--基于类亲情交换视角

摘要:随着我国多孩政策的放开,人口老龄化、双职工家庭、双独夫妻等现象常态化,女性员工面临着更多的工作-家庭冲突和职业发展矛盾。基于资源保存理论和社会交换理论,通过分析305位女性员工的调查数据探讨家庭支持型主管行为(FSSB)对女性员工工作繁荣的影响及其传导机制。实证检验结果表明,FSSB对女性员工工作繁荣有正向影响作用,关系能量在FSSB与工作繁荣之间起中介作用;类亲情交换关系不仅调节了FSSB与工作繁荣之间的关系,还进一步调节关系能量在FSSB与工作繁荣之间关系中的中介效应。研究发现有助于深入认识FSSB影响女性员工工作繁荣的潜在中间机制和边界条件,为企业激发女性员工工作热情和学习动力并有效地发挥其作用提供了有益启示。

The Influence of Family Supportive Supervisor Behaviors on Female Employees\' Thriving at Work--Based on the Perspective of Family-Like Exchange Relationship
Abstract:With the liberalization of China\'s multi-child policy and the normalization of the phenomena of population ageing, dual-earner families, and dual couples, female employees are facing more work-family conflicts and career development conflicts. Based on the theory of resource conservation and social exchange, the impact of Family Supportive Supervisor Behaviors (FSSB) on female employees\' work prosperity and its transmission mechanism are explored by analyzing the survey data of 305 female employees. The empirical test results show that FSSB has a positive effect on female employees\' work prosperity, and relational energy mediates the relationship between FSSB and work prosperity; affinity-like exchange relationships not only moderated the relationship between FSSB and work prosperity, but also further moderated the mediating effect of relational energy in the relationship between FSSB and work prosperity. The findings of the study help to gain a deeper understanding of the potential intermediary mechanisms and boundary conditions of FSSB affecting female employees\' work prosperity, and provide useful insights for enterprises to stimulate female employees\' work enthusiasm and learning motivation and to play their roles effectively.
