主动变革行为、学习型组织文化与数字领导力提升--基于fsQCA的组态效应研究

摘要:数字化转型是组织在数字经济浪潮下谋求生存发展的必由之路,而数字化转型成功的关键在于领导者拥有与数字时代相匹配的数字领导力。已有研究对数字领导力形成的条件和机制缺乏深入探讨。本文以中国组织领导者为研究对象,基于组态视角,构建了影响数字领导力水平差异的多层面整合性分析框架。同时,采用模糊集定性比较分析方法(fsQCA)探讨影响数字领导力的多重并发因素和因果复杂机制。结果发现:(1)知识吸收能力、主动变革行为、组织支持、学习型组织文化和技术不确定性均无法单独构成高水平数字领导力的必要条件,而高水平数字领导力驱动机制分为4条路径,即以组织文化为导向的自我驱动型、以技术环境为导向的自我驱动型、以个体行为为导向的组织驱动型、个体-组织-环境三重驱动型。(2)在特定条件下,知识吸收能力和组织支持可以通过等效替代的方式提升领导者的数字领导力水平,实现殊途同归的效果。(3)主动变革行为和学习型组织文化在实现高水平数字领导力过程中发挥着不可或缺的作用。其中,主动变革行为是塑造高水平数字领导力的关键核心要素。(4)非高水平数字领导力的驱动机制分为5条路径,且与高水平数字领导力的驱动机制存在非对称关系。本文的研究结论有助于揭示数字领导力的复杂属性,为挖掘最高效的数字领导力提升路径提供有益的实践启示。

Proactive Behavior , Learning Organization Culture and Digital Leadership Promotion--Research on configuration effect based on fsQCA
Abstract:Digital transformation is the only way for organizations to seek survival and development under the wave of digital economy. The key to the success of digital transformation is that leaders have Digital Leadership that matches the digital age. Existing research on the formation of Digital Leadership conditions and mechanisms lack of in-depth discussion.This paper takes Chinese organizational leaders as the research object, and constructs a multi-level integrated analysis framework that affects the difference in the level of Digital Leadership from the perspective of configuration. At the same time, fuzzy-set Qualitative Comparative Analysis is used to explore the multiple concurrent factors and causal complex mechanism affecting digital leadership. The results showed that : (1) Knowledge Absorptive Capacity, Proactive Behavior, Organizational Support, Learning Organization Culture and Technological Uncertainty cannot independently constitute the necessary conditions for high-level digital leadership, and the driving mechanism of high-level digital leadership is divided into four paths. Namely: The self-driving type guided by organizational culture, The self-driving type guided by technological environment, The organizational driving type guided by individual behavior, and The triple driving type of individual-organization-environment. (2) Under certain conditions, Knowledge Absorptive Capacity and Organizational Support can improve the level of Digital Leadership of leaders by equivalent substitution, and achieve the effect of different ways. (3) Proactive Behavior and Learning Organization Culture play an indispensable role in the process of realizing high-level Digital Leadership. Among them, Proactive Behavior is the key core element of shaping high-level Digital Leadership. (4) The driving mechanism of non-high level Digital Leadership is divided into five paths, and there is an asymmetric relationship with the driving mechanism of high level Digital Leadership. The research conclusion of this paper helps to reveal the complex attributes of Digital Leadership, and provides useful practical enlightenment for mining the most efficient path to enhance Digital Leadership.
